高校聋人教师职业满意度形成路径分析

摘要


在高等教育组织中,组织支持感知(Perceived Organizational Support,POS)被视为影响教师职业态度与稳定性的关键因素,本研究以中国高校特殊教育场域中的聋人教师为对象,采用扎根理论方法,对12位聋人教师开展深度访谈,探讨其组织支持感知的形成机制及其与职业满意度之间的关系。研究发现,聋人教师对组织支持是以“权利逻辑”为轴心的意义建构过程,其感知路径呈现为“可达性—文化承认—机会公平”的递进结构。支持体验经由“承认感—公平感—意义维持”的心理机制转化为职业满意度,使其呈现“意义维持型”特征。本研究从过程机制层面丰富了组织支持理论在特殊教育情境中的解释力,并为高校相关支持政策优化提供了实践启示。
